最近我招聘了一个新人,我问了他一些他之前公司情况,做的都是非常大的客户,也很有价值,他也说他们公司福利非常的好,前老板说“我们就是要高福利,没见过哪个公司因为高福利而垮掉的。”

但我最后问他为什么那么好的公司却要选择离开?他的回答让人乍舌,“公司垮了”,我估计他们老板在想,他自己就是第一家因为高福利而垮掉的公司。

一个看起来不错的公司为什么会突然宣布倒闭呢?我想我必须搞清楚这个问题,为了解决这个问题,我做了一些小小的功课,现整理出来与大家共勉。

1、安逸和宽容,是对员工最大的不负责

这个问题我有过切肤之痛,2012年曾和其它几个人合伙人投资了一个公司,这个公司就是员工上下班时间自己定,想来就来想走就走,原则只有一个,充分的自由和完成任务。现在想来真是傻傻的,人都是有惰性的,没有严明的纪律是不会有成绩的,解放军作战为什么厉害?是因为纪律严明啊。

我之前的一些同事,他们在公司的时候都非常的恨我,说我太苛刻,但他们一离开我们所在的团队,他们立马就成为了另一个团队的中坚力量,大部分都和我成为了非常要好的朋友。

别再对制度进行宽容,别再对员工进行宽容。这是对员工未来的最大不负责。作为企业主,作为管理者,你要帮助员工成长,帮助员工获得更好的收入,体面的生活,这才是对他未来的负责。

2、企业要努力的人,而不是最贵的人

有些企业老板,不知道从那个大佬那里听来的理论,要用最高的薪资聘请最优秀的人才。这个道理听里来不错,但能执行吗?

我非常赞同高薪养人,但我不认同企业一开始就高薪,你钱都还没赚回来,你就高薪,你知道赚钱是需要过程的,当过程的结果都还没到来的时候,你就死掉了。这有什么意义?在这个事情,我比较赞同将赚回来的钱合理的分掉,我也认为绝大多数企业主不会在这个问题纠结。

那回头来说,招聘是不是该招聘最合适的人,最努力愿意一起共同发展的人来共同成长,培养自己的人才队伍比挖几个看起来闪光点满多的人实在的多。

3、假装高逼格的公司都死掉了

我见了很多创业型的公司,他们一开始的时候就租最好的办公室,要大要够气派,请最好的装修,用最好的办公家具,人手一台苹果电脑,每天都有早茶、下午茶时间,一天工作8小时,其中有个3个小时是休息时间。

同学们看着这种成立没两年的公司,就千万别去,你如果为了玩一下,那你搞紧,因为没多少时间了。企业最重要的是什么?活下去,烧投资人的钱可以活多久?不是谁都有Google那种资本来玩的?

初创企业最重要的是低调做事,如果你看着一个简朴的公司,但每个人都很认真很努力的做事,你就去吧。错不了的,他们比你想象的要好的多。

因为假装高逼格的公司都死掉了。

例如:e租宝——最夸张的时候,把全国的LV店,爱马仕店都买空了

中晋——老板购入4700万豪车、3亿元豪宅。

中晋老板的这台布加迪威龙跑车据称全球限量8台,购买价格达4700余万元。

4、为高薪而共同奋斗

别抱怨你的薪资低了,每个人其实都有自己的选择,你的收入不够高是因为你还不够努力。绝大多数企业主其实非常愿意给一些高薪资来和员工共同成长。但员工同学,你自己做到了努力吗?当你真正认识到工作时,每时每刻都在努力完成的时候,我向毛主席保证,你一定就是你企业中下一个高薪的人。如果你老板还是没给你高薪,那你到我公司来。

5、形成今日事今日毕的企业文化

我调查了20多家倒闭的创业企业,后来我发现,他们都有一个共同的特点,除了老板,几乎没有人加班。创业中,我们最需要的是跑的快跑的稳,公司资源本身非常有限,人力一样的,你朝九晚五的,一天能做多少事?你怎么在残酷的市场竞争中获胜?

华为为什么市值是BAT的总和还要多?我和他们曾有个几个月的业务交集,对华为员工来说,没有白天黑夜,只有什么时候完成任务。

别再羡慕别人了,你也可以做到的。

欲戴王冠,必承其重

“企业家”这三个字不仅代表着光荣与梦想,更承载着压力与责任。

一个企业家的背后是几百上千名员工,更牵扯着千千万万个家庭。企业发展得越好,企业家的责任越重,这条路一旦开始就无法停歇。他们也就变得不敢病、不敢死了。

精神和身体的双重压力

正如皇明太阳能董事长黄鸣所说, 一旦成为一名企业家,便意味着他的一生将与压力、竞争、劳累、焦虑结伴而行,再也不得轻松。

企业家往往承担着身体和精神的双重压力。他们大多是工作狂,每天工作十几个小时,只睡四五个钟头,最后积劳成疾还要硬撑着,不肯说一声累。

企业家背负的精神压力更是常人难以承受的。市场变幻莫测,机会转瞬即逝,每一步都不能行差踏错。长期背负的期望、压力过多,让企业家很容易患上抑郁症。自20世纪80年代以来,中国已经有1200多名企业家因为摆脱不了心理障碍而自杀身亡。

在华为创业维艰的时期,任正非“有半年时间都在做噩梦,半夜常常哭醒” ;陈天桥生重病后,坐飞机或一个人待在酒店都有濒死感;郭家学背负48亿债务,想自杀却发现自己已悲催到求死不能的地步。只因员工对他说:

如果你死了,你就把所有为了梦想而追随你的同事们都害死了。你死了,父母兄弟孩子的痛苦你想过吗?那么多帮助你的朋友的感受你想过吗?你死了,几万名员工的饭碗怎么办……

是啊,身上寄托着如此多的期望,生命早已不只是一个人的。

但不是每个企业家都能撑过这样的艰难。据统计,每逢宏观环境趋冷、出口不景气、银行收贷、民间借贷崩盘、反腐高峰,都会出现大量企业家跑路、自杀,或者遭遇暴力伤害的事件。

企业家身上的“四座大山”

企业家是刚强的,他们像大树一样庇护着所有人;企业家也是脆弱的,他们死扛着四座大山,步履沉重地向前走着。

1.处理政商关系

政商关系问题是最易导致企业死亡的原因。

中国的商业环境中存在着两种资本形态的企业,一种是国有资本,一种是民营企业。

在很多领域,国有资本都处于垄断地位,而民营企业即便做得再好,也只能“跑跑龙套”。

中国一直以来都有着“官本位”的思想,许多官员对民营企业家颐指气使,百般刁难,不扒下企业家的一层皮不罢休。尤其是公有资本参股地方大型民企的情况,这其中的权力平衡真是步步惊心,一不小心就可能万劫不复。

2.内部管理跟不上

中国有超过2000多万个中小企业,这是中国经济的重要支撑力量。它们在创业初期的一切导向就是活下来,因此往往忽略了人才管理制度的建设。

很多民企的一把手都大权在握,事事亲力亲为。对创始人的严重依赖加剧了企业的风险。

3.创一代没有做好交接班

根据“新财富500富人榜”的数据显示,我国50岁以上的民营企业家占比67%。未来五到十年内,我国将有300万家民营企业面临接班换代的问题。

但当大部分创一代开始意识到接班的问题时,时间已经不太来得及了。一般民企接班换代的最常见的模式就是选择家族内部的人接班,如新希望的刘畅、娃哈哈的宗馥莉、碧桂园的杨惠妍。但也有的二代未必愿意接班,比如曹德旺的儿子曹晖。

此外,还有一些企业家选择职业经理人的接班模式,如柳传志把联想的接力棒交给了杨元庆,王石把万科交给了郁亮等等。

4.外界舆论与资本的压力

现今的资本市场下,上市企业董事长的身体状况,跟公司的股票是直接挂钩的。因此,保持健康不光是对自己和家庭的负责,也是对员工、投资人和资本市场的一种交代。

成为一名成功的企业家,是九死一生的历险过程。没有一种向死而生的强大勇气是无法坚持走下去的。

 我最遗憾的错误!

01年,我犯了一个错误,我告诉我的18位共同创业同仁,他们只能做小组经理,而所有的副总裁都得从外面聘请。

现在十年过去了,我从外面聘请的人才都走了,而我之前曾怀疑过其能力的人都成了副总或董事。

我相信两个信条:态度比能力重要,选择同样也比能力重要!

 不能统一人的思想,但可以统一人的目标!

千万不要相信你能统一人的思想,那是不可能的。

30%的人永远不可能相信你,不要让你的同事为你干活,而让他们为我们的共同目标干活。

团结在一个共同的目标下,要比团结在一个人周围容易的多。

细节好的人格局一般都差!

有人觉得我牛,6分钟说服了孙正义,其实是他说服了我。见孙正义之前,我在硅谷至少被拒绝了40次。

做企业赢在细节,输在格局。

格局,“格”是人格,“局”是胸怀,细节好的人格局一般都差,格局好的人从来不重细节,两个都干好,那叫太有才!

 领导者比员工多什么?

领导者永远不要跟下属比技能,下属肯定比你强;如果不比你强,说明你请错人了。

①要比眼光:比他看得远;

②要比胸怀:领导者的胸怀是委屈撑大的,要能容人所不容;

③要比实力:抗失败的能力比他强;一个优秀的领导者的素质就是眼光、胸怀和实力。

 中国商人千万别在“红道”上混!

人一辈子要明白钱和权两个东西是绝对不要碰在一起,当了官永远不要想有钱,当了商人千万别想权;

钱和权这两个东西碰在一起就是炸药和雷管碰在一起,必然要爆炸;

胡雪岩的悲哀就在于他是红顶商人;

中国商人千万别在“红道”上混。

 高手的竞争论!

一定要争得你死我活的商战,是最愚蠢的。

眼睛中全是敌人,外面就全是敌人。

竞争的时候不要带仇恨,带仇恨一定失败。

竞争乐趣就像下棋一样,你输了,我们再来过,两个棋手不能打架。

真正做企业是没有仇人的,心中无敌,天下无敌。

 机会!

如果一个方案有90%的人说“好”的话,我一定要把它扔到垃圾桶里去。

因为这么多人说好的方案,必然有很多人在做了,机会肯定不会是我们的了。

 人生在世、在做人,不是做事!

我跟自己讲我们到这个世界上不是来工作的,我们是来享受人生的,我们是来做人不是做事。

如果一辈子都做事的话,忘了做人,将来一定会后悔。

不管事业多成功、多伟大、多了不起,记住我们到这个世界就是享受经历这个人生的体验。

忙着做事一定会后悔。

近日,戴姆勒集团CEO、梅赛德斯奔驰全球总裁迪特·蔡澈正式退休,这么大的新闻,怎会少得了老对手宝马的参与?果不其然,宝马及时发布了一支恶搞视频,向蔡澈致敬。

宝马的这波骚操作,看到了开头,你绝对猜不到结尾!

01. 宝马与奔驰的互怼日常

像极了爱情

视频以“蔡澈在奔驰总部的最后一天”为故事背景,只见他在人群的拥护中,与曾经同事握手告别、拍照留念、交还工作牌,伴着热烈的掌声,最后一次坐上了奔驰离开总部大楼。

从车后窗看着渐行渐远的公司大楼,蔡澈脸上的表情显得有些沉默,直到窗外的奔驰LOGO从视线中消失。

看着蔡澈满脸的不舍与落寞,在悠扬纯美的惜别音乐的刺激下,观众被这一幕所触动,不禁感慨宝马是何等的有风度和格局然,而让观众万万没想到的画面出现了。

蔡澈刚与司机道别后,画面中出现“free at last(终于自由了)”……

随之,蔡澈家中的车库缓缓打开,而他则开出了一辆时尚的宝马i8,在汽车的轰鸣声中,驾车而去。What?这是退休后的自我解放,表示终于可以正大光明地开宝马了吗?

当然,恶搞之后,宝马没忘记向蔡澈致敬:“谢谢你,迪特·蔡澈先生,为这么多年来我们鼓舞人心的竞争”。

原本是一场沉重严肃的告别,却被老对手玩出了别具一格的花样。广告短片一经推出,就引来了吃瓜群众的围观。网友们纷纷对这次的广告创意以及宝马奔驰相爱相杀相惜的品牌格局点赞。

02. 集创意和幽默于一体

实现品牌声量和美誉度的双赢

相信看完视频之后,很多小伙伴会有这样的疑问:蔡澈是真人出演吗?显然是不可能的。但是,视频中的演员与蔡澈本人的形象还是非常相似的,而这也是宝马的“用心”之处。

蔡澈于德国时间5月22日卸任戴姆勒集团CEO、梅赛德斯奔驰全球总裁,而宝马中国也于当天及时推出了此支短片。

可见,宝马为了这次的营销,早已做足了准备。而这一准备的背后,则是宝马对竞争对手的关注以及认可。毕竟,没有人会大费周章的去关注一个与自己实力不匹配的对手。

整支短片共53秒,宝马却用了40多秒的时间,让奔驰的总部大楼、车、品牌LOGO等多种元素出现在温情的画面中。

虽然最后的反转近乎恶搞戏谑,却让人对宝马恨不起来。坊间一直流传着“开宝马,坐奔驰”的说法,而宝马正好借助蔡澈卸任放飞自我状态的搞怪,将“坐奔驰、开宝马”的网络热梗诠释的淋漓尽致,也为受众制造了自发传播的话题。

尤其是恶搞完后,宝马又恢复一本正经的真诚脸,向蔡澈多年的付出表示感谢。哪怕奔驰觉得“你在挤兑我”,也没有证据。

宝马想要致敬蔡澈不假,只是顺便给自己打个广告。毕竟两者在商业上存在竞争关系,给自己打广告也是情理之中,所以宝马这支集创意和幽默于一体的致敬广告,既赢得了汽车行业的认同,也娱乐了广大用户,实现宝马品牌声量和美誉度的双赢。

在营销界,不提及、不挤兑、不恶搞竞争对手几乎是所有品牌的共识。但宝马却借着致敬竞争对手的情怀,为自己刷了一把存在感。不得不说,宝马的这波借势营销的玩法,实在是高级!

03. 是竞争还是双赢?

前段时间,宝马中国在微博上发布了这支短片,并配文说明“奔驰一生,宝马相伴”,并顺便艾特了下奔驰。

奔驰也毫不示弱,不仅转发了宝马的微博,还将文案前后句互换,改为“宝马相伴,奔驰一生”,不禁让人感叹,这种相爱相杀的暧昧,真是像极了爱情!

作为BBA三巨头之一的奥迪,虽然在这波互动中被冷落,但也主动出击在微博借势发文找回了存在感,并引发网友的评论“明明是三个人的电影,我却不能有姓名”。

宝马与奔驰这两大品牌实力、知名度、美誉度等都旗鼓相当,因此当人们说到奔驰就会想到宝马,说到宝马就会想到奔驰。

但是,奔驰与宝马毕竟是竞争品牌,而且历经了一个世纪的“战争”。在这100年的历史中,两大品牌之间的竞争,从商业活动开始就从未停止过。

在2016年宝马迎来100周年华诞的时候,奔驰发布了一张祝福海报,并配文说:感谢100年来的竞争,没有你的前30年,真的太孤独。意在说明,奔驰是全球公认的汽车发明者,比宝马早了30年。

宝马立刻进行了反击:“君生我未生,我生君已老”。表明自己风华正茂,而奔驰已经过时了。 

奔驰宝马这对欢喜冤家,已经互相挤兑了一个世纪,但就是在他们这种永不缺看点的相爱相杀中,奔驰和宝马分别赢得了一批唯粉,甚至是CP粉,从而实现了双赢的局面。

另一则广告文案大战,2016年奔驰E级关羽“过5关,斩6将”系列广告大战,据说当时热度直接盖过了里约奥运会开幕式,这次大战奔驰出先手,引发宝马紧急出招,火药味十足。

就在大家以为他俩还要继续“火拼”下去的时候,画风突变,转身借着奥运,情意绵绵,温情脉脉的相互秀起恩爱来。

人成熟与不成熟跟年龄没有关系。人成熟不成熟,就是你能不能站在对方的角度去看待事物,就是能不能把我的世界变成你的世界。这个社会有很多的成年人,还没有脱离幼稚的行为。一点小事情就跟别人争来争去。

人不成熟的第一个特征:立即要回报

他不懂得只有春天播种,秋天才会收获。很多人在做任何事情的时候,刚刚付出一点点,马上就要得到回报。(学钢琴,学英语等等,刚开始就觉得难,发现不行,立即就要放弃。)很多人做生意,开始没有什么成绩,就想着要放弃,有的人一个月放弃,有的人三个月放弃,有的人半年放弃,有的人一年放弃。放弃是一种习惯,一种典型失败者的习惯。所以说你要有眼光,要看得更远一些,眼光是用来看未来的!

对在生活中有放弃习惯的人,有一句话一定要送给你:“成功者永不放弃,放弃者永不成功”。那为什么很多的人做事容易放弃呢?美国著名成功学大师拿破仑希尔说过:

穷人有两个非常典型的心态:

1、永远对机会说:“不”;

2、总想“一夜暴富”。

今天你把什么机会都放到他的面前,他都会说“不”。就是今天你开饭店很成功,你把你开饭店的成功经验,发自内心的告诉你的亲朋好友,让他们也去开饭店,你能保证他们每个人都会开饭店吗?是不是照样有人不干。

所以这是穷人一个非常典型的心态,他会说:“你行,我可不行!”。一夜暴富的表现在于,你跟他说任何的生意,他的第一个问题就是“挣不挣钱”,你说“挣钱”,他马上就问第二个问题“容易不容易”,你说“容易”,这时他跟着就问第三个问题“快不快”,你说“快”!这时他就说“好,我做!”呵呵,你看,他就是这么的幼稚!

大家想一想,在这个世界上有没有一种:“又挣钱,又容易,又快的”,没有的,即使有也轮不到我们,所以说在生活中,我们一定要懂得付出。那为什么你要付出呢?因为你是为了追求你的梦想而付出的,人就是为了希望和梦想活着的,如果一个人没有梦想,没有追求的话,那一辈子也就没有什么意义了!

在生活中你想获得什么,你就得先付出什么。你想获得时间,你就得先付出时间,你想获得金钱,你得先付出金钱。你想得到爱好,你得先牺牲爱好。你想和家人有更多的时间在一起,你先得和家人少在一起。

但是,有一点是明确的,你在这个项目中的付出,将会得到加倍的回报。就象一粒种子,你把它种下去以后,然后浇水,施肥,锄草,杀虫。最后你收获的是不是几十倍,上百倍的回报。

在生活中,你一定要懂得付出,你不要那么急功近利,马上想得到回报,天下没有白吃的午餐,轻轻松松是不可能成功的。

一定要懂得先付出!

人不成熟的第二个特征:不自律

不自律的主要表现在哪里呢?

1不愿改变自己:

你要改变自己的思考方式和行为模式。你要改变你的坏习惯。其实,人与人之间能力是没有多大区别,区别在于思考方式的不同。一件事情的发生,你去问成功者和失败者,他们的回答是不一样的,甚至是相违背的。

我们今天的不成功是因为我们的思考方式不成功。一个好的公式是:当你种植一个思考的种子,你就会有行动的收获,当你把行动种植下去,你会有习惯的收获,当你再把习惯种植下去,你就会有个性的收获,当你再把个性种植下去,就会决定你的命运。

但是如果你种植的是一个失败的种子,你得到的一定是失败,如果你种植的是一个成功的种子,那么你就一定会成功。

很多人有很多的坏习惯,如:看电视,打麻将,喝酒,泡舞厅,他们也知道这样的习惯不好,但是他们为什么不愿意改变呢?因为很多人宁愿忍受那些不好的生活方式,也不愿意忍受改变带来的痛苦。

2愿意背后议论别人:

如果在生活中,你喜欢议论别人的话,有一天一定会传回去,中国有一句古话,论人是非者,定是是非人。

3消极,抱怨:

你在生活中喜欢那些人呢?是那些整天愁眉苦脸,整天抱怨这个抱怨哪个的人,还是喜欢那些整天开开心心的人。如果你在生活中是那些抱怨的,消极的人的话,你一定要改变你性格中的缺陷。如果你不改变的话,你是很难适应这个社会的。你也是很难和别人合作的。

生活当中你要知道,你怎样对待生活,生活也会怎样对待你,你怎样对待别人,别人也会怎样对待你。所以你不要消极,抱怨。你要积极,永远的积极下去,就是那句话:成功者永不抱怨,抱怨者永不成功。

2008年10月,在日本京瓷公司总部,44岁的马云前去拜访了76岁的日本经营之圣稻盛和夫,马云表示稻盛和夫的阿米巴经营模式让他受益匪浅,并深深地影响了他。

2013年1月,马云决定把阿里巴巴集团拆分为25个事业部,如天猫事业部、阿里云事业部、聚划算事业部等,每个事业部独立经营。这个想法与阿米巴经营模式如出一辙,就是将阿里巴巴划分成各个阿米巴组织,每个阿米巴都有一个负责人来带领其经营,发挥全员的潜力。通过经营权利的下放,也开始培养了员工的经营意识,挖掘员工的经营潜力,快速地培养了一批人才。

通过事业部组织的独立运营,每个事业部都可以独立应对激烈的外部市场竞争。当遇到销售寒冬时,各个事业部必然会充分发挥主观能动性做出应对措施,此外各个事业部之间也存在内部竞争,互相促进,这样不仅可以为阿里带来新的经营思维,也使得阿里内部充满了活力。

其实不仅仅是马云,像海尔的张瑞敏,TCL的李东生等知名企业家都有跟稻盛和夫请教过企业的经营模式。

那么到底为什么要实施阿米巴经营呢?能带来什么好处呢?

在谈这个话题之前,先思考一个问题,作为一家企业,我们生存首先就是要获取利润,且有持续获取高利润的能力,这样企业才能做大做强!

那么我们的利润是从哪里来的?

从外面的市场中获取,而现在市场竞争越来越大,随着原材料的上升,人工成本上升,市场压力越来越大,面临着这些市场压力,由谁来承受? 大部分情况下,压力是由营销部门和老板来承受的,当然了,更多的重担是压迫在老板的肩膀上,如果不能将这种压力分担到全体员工身上,那么后果可想而知。

事实上,我们员工只想着从公司内部赚钱,而不是到市场上帮助企业赚钱,这样就是形成了少数人的经营者在承受市场的经营压力,而大部分员工是没有经营压力的,对外部市场的压力是不敏感的,或者说是没有感觉的,只要按部就班的完成上司规定的公司,那就可以了,做一天和尚撞一天钟。

这就像一个火车头拉着一节节的车厢,只有老板有动力,车厢越多,车就跑得越慢,所以,你感觉会越来越累,虽然累,但是企业的发展也不尽如人意,利润降低,甚至出现了亏损,老板虽然在企业实施了很多手段,但是效果确实微乎其微,不起波澜,所以,我们就想是否有一种能传递外部压力到企业的一种经营模式,将每一个车厢变成一个个的动力源,带动企业发展。

公司内部要积极的想方法来应对这种压力,将原本只是有动力的火车车头变成各个车厢都是一个个的动力源,如果才能做到这一点呢:让每一个员工都能站在公司的角度上,老板的角度上去获取利润,所以,我们的理念+算盘的阿米巴经营模式应运而生。

近日,人力资源管理智库“中智咨询”发布《2021年企业年终奖发放计划调研报告》,称九成企业计划发放2021年终奖,41%的企业年终奖额度上涨,近六成企业发放时间为2022年1月。过去,地产行业是年终奖发放“大户”,比较知名的案例是曾有TOP3房企区域总领到过上亿元年终分红,但今年已临近春节,地产圈一片哀叹,地产人不仅不敢奢望年终奖,能保住工作已经是幸运的。

“过去几年,别说几十万,几百万的年终奖在地产行业也不算啥。我记得三年前一家地产公司年会直接撒钱,员工跪地疯抢钞票还上过新闻。”另一家20强房企营销口员工王浩感慨,当年地产圈年终奖有多刺激,现在的落差感就有多强。

2021年房企销售遇冷,融资枯竭、资金链紧张,根据克而瑞统计,百强房企销售增速罕见负增长3.5%,近两成百强房企业绩下滑超过10%,逾八成房企未完成全年业绩目标。在这样的行业形势下,地产人完不成KPI,被减少或彻底砍掉年终奖已极为常见。

“我们公司收入大头其实就是靠年终奖,过去即便是基层的普通经理级别,到春节前也会发10个月工资。”王浩表示,以总监级别为例,如果总打包年薪为80万,那么有接近一半的钱都以年终奖形式发放,到了集团营销总这个级别,一年几百万元年终奖不在话下。

王浩说,2021年上半年,公司上上下下都觉得一切正常,认为一年的收入将会如常,转折点在9月份,已经连续两个月销售额大跌后,公司内部盛传年终奖将打折发放,“从10个月工资调为8个月工资”。老板开大会时抚慰员工称,行业情况比较艰难,公司不会裁员,会与大家共克时艰。

又过了两个月,情势急转直下,内部又盛传年终奖只剩下2-3个月工资。到了12月,公司终于顶不住压力,区域合并、裁员、取消年终奖逐步实施。王浩加入地产行业5年,第一次领不到年终奖,“没被裁员已经很庆幸了”。

陈雯雯出身南方小城的普通家庭,从知名985、211大学毕业后,一直在某20强房企业绩最强的区域从事一线管理工作,随着该公司业绩的扩张,她的年终奖从十几万涨到了30多万,“感觉自己在同龄人中成了小富婆”。不过让她难受的是,2021年比任何一年都更忙,结果在11月份时得知,年终奖泡汤了。

“地产的苦日子来了,我算是幸运的,所在区域业绩比较强,一些弱区已经被裁撤了,眼看着很多同事离职,集团总部的管理层多数也降薪了,职位越高降得越多,很多高管拿着半薪工作。”陈雯雯表示。

李菲则供职于一家30强房企的控股总部,该房企被称为业界黑马,近5年扩张速度很快,在地产爆发增长的时候,老板招来一大批人放在控股总部,尝试进行各种眼花缭乱的组织架构改革,结果2021年下半年开始,该公司的模式也玩不转了,控股总部的人员冗余,许多人闲着没事干。2022年伊始,李菲等人皆被通知停薪留职,年终奖也全部取消。数日前,李菲被通知裁员,她早就料到这一天,准备拿到N+1赔偿后,好好过个年再谋划未来的人生。

致富手段都失灵了

“过去地产人挣钱怎么会只靠工资和年终奖。”王浩对记者表示,其实身边地产人能够发家致富的,在领取固定年薪之外,还会利用很多合法渠道,比如佣金、跟投、内部买房、内部理财、员工持股。

不过,跟投、理财、持股这些方式,属于把自己的钱交给公司,“赌一把”的性质很强,有人赚翻了,有些人则倾家荡产。

跟投制度兴起于2013年,是指将个人的钱投入公司项目中,项目干得好,就可以参与分红,但如果项目亏损,个人也跟着亏损。个人利益和公司绑定,一荣俱荣,一损俱损。

2015年-2018年,在头部房企带动下,房企跟投进入高潮期,不少房地产高管通过跟投制度一年获利数千万元。2016年,某区域总裁通过跟投获得超过一个亿收入。后来一位业内知名职业经理人曾对记者透露,他在房企担任区域总裁期间,通过灵活运用跟投制度,实际分红20多亿元。拿到这笔钱后,他开了属于自己的地产公司。

理财指公司内部集资的资金池,一般来说利息较高,一位地产人对记者表示,自己周围的同行,超过一半都参与了地产公司理财,普通员工理财数额在30-50万不等,年化利息在10%-15%。近年来房地产项目利润越来越薄,许多项目只盈利2%-5%,甚至还有不少亏损,跟投制度不再受欢迎,于是许多人把钱投入了公司理财中,固定收取利息。

持股则是通过购买公司股票的方式,将个人财产与公司利益进行绑定,近年来不少房企以及房企的物业板块IPO,地产高管也认购持有了公司股票,在上市后赚了一笔。但2021年地产股普遍走弱,较为知名的案例是阳光城前执行董事长朱荣斌曾花1.36亿元入手阳光城股票,结果近期离职前股价跌去一半,套现部分亏损3000多万元,未能套现部分浮亏4000多万元,外界解读称朱荣斌白打工四年,还赔上数千万身家。

不过,一位地产圈知情人士称,过去地产高管收入很高,通过跟投等各种形式分红不菲,即便如今地产股票暴跌产生数千万亏损,也不太可能出现“白打工”的情况。

但对于普通地产员工来说,参与跟投、理财、持股等,撞上房地产市场较差、房企暴雷的情况,损失就再所难免了,很多地产人2021年不光被裁员、被取消年终奖,还将自己的身家折在了公司这些理财项目里面,失业后又加入了讨薪、讨钱大军。

过去,佣金和内部买房,也是地产人增长财富的手段,但仅限于房地产兴盛时期。早2013年时,绿城一位销冠个人全年销售额高达3.99亿元,佣金收入超过500万,成为那时候的致富传奇。内部买房则一开始是地产公司在去化不佳内部处理房源的手段,由于房地产的周期性,部分房企员工发现自己可以低吸高抛,即在项目销路差时,自己掏钱把房子买下,当房地产市场恢复元气时,再将房源更名卖出,或者一直放在自己名下自住或出租。王浩称,自己有同事通过内部买房,资产增长了几百万元。

但是在房地产不景气的时候,拖欠佣金成了常态,内部买房也成了任务摊派,人人避而不及。

“如今大浪淘沙,钱没那么好赚了,但是我相信只要大家还有改善住房的需求,优秀的地产人才仍有机会。2022年,先不要去想赚钱的事情,而是想想如何学习、沉淀。”陈雯雯对记者说道。

Skilled in the Word 技巧的语言(14-18 节) (v.14-18)

14 Remind them of these things, and charge them before God not to quarrel about words, which does no good, but only ruins the hearers. 15 Do your best to present yourself to God as one approved, a worker who has no need to be 31Foundations of Biblical Counseling  ashamed, rightly handling the word of truth. 16 But avoid irreverent babble, for it will lead people into more and more ungodliness, 17 and their talk will spread like gangrene. Among them are Hymenaeus and Philetus, 18 who have swerved from the truth, saying that the resurrection has already happened. They are upsetting the faith of some.

All counselors who want to be Biblical must be skilled in the Word. You may be able in other areas, you may be greatly educated and widely read, but this is to be your essential skill. You must be able to handle the Bible. You must know it, study it, understand it, make application from it. You must do so correctly. You must do so in a way that is pleasing to God and will be approved by Him when you stand on the final day.

所有想做圣经方面的辅导者必须熟悉 神的道。或许你在其他领域很有能力,或许你 受过高等教育、知识渊博,然而对圣经是熟悉是作辅导的基本功。你必须有运用圣 经的能力。这就需要你知道它、学习它、明白它、运用它,并且能够准确地去做, 用讨神喜悦的方式去做,这样你就可以在那日坦然无惧的站在神面前。

I too often find that Christian counselors know the DSM IV or the latest greatest theory of psychology better than they know their Bibles. This is a great shame. I am not saying that you should set aside these other things. But I am saying that you cannot be an approved Christian counselor until you have become skilled in God’s Word.

Holy in Life 圣洁的生活(19-21) (v.19-21)

19 But God’s firm foundation stands, bearing this seal: “The Lord knows those who are his,” and, “Let everyone who names the name of the Lord depart from iniquity.” 20 Now in a great house there are not only vessels of gold and silver but also of wood and clay, some for honorable use, some for dishonorable. 21 Therefore, if anyone cleanses himself from what is dishonorable, he will be a vessel for honorable use, set apart as holy, useful to the master of the house, ready for every good work.

Christian counselors must be holy people. They must not be enslaved to sin or to sins. They must be able to live an exemplary life that is pleasing to God. I believe that all Christian counselors should at least meet the qualifications of a deacon or deaconess.

Christian counselors are to be faithful to their church family and fellowship. I don’t care who you are – you must be committed to living and loving within a church body. You must not free-lance. You must not operate as though you do not need to be involved in authentic Christian relationships. You are to pursue your Christianity “along with all those who call on the name of the Lord from a pure heart”

Some simple models to help the counselor and the counselee understand life Biblically. While they are neither exhaustive nor comprehensive, they are intended to explain in such a way that you can Scripturally interpret what is going on.

Why the counselor needs it (v.12-13)辅导者为何需要圣经(12-13 节) 

In the Bible, the Christian counselor has an explanation for some of the great questions people struggle with:

12 Indeed, all who desire to live a godly life in Christ Jesus will be persecuted, 13 while evil people and impostors will go on from bad to worse, deceiving and being deceived.

Biblical counseling has a clear explanation for why we suffer at the hands of others.

Commitment to the truth of the Scripture 持守圣经真理 

While there is disagreement among Christian counselors as to the value and use of truth in the world, there must be no disagreement about the truth in the Bible. The Scriptures are the unfailing, without error, authoritative source of God’s self-disclosure.

Carefulness over who we are learning the Scripture from 谨慎经文传授者 

The Bible calls us and warns us to be careful of our teachers. Who is teaching us the Bible? This is not about their degrees, their certifications, their education – it is about their Christian character and conduct.

 Dependence on the Scripture to do the work 靠圣经做神工

 Do you believe that the Bible is able? This is not just ability to bring people to be saved. That is not what this says. It is able to make us wise in all that salvation means and brings through faith in Christ.

Why is this so? Because of the nature, supremacy, authority and sufficiency of the Scripture.

It is the Scripture, the Bible, the Word of God that is the only inspired, inerrant, infallible revelation. I am going to say this as kindly as I know how: any counselor and any counseling that does not formally and functionally affirm this cannot be Christian.

  • The Bible is generally and specifically useful for all Christian life and ministry.

  • The Bible is useful in the full scope of dealing with people. These four categories seem to specifically deal with areas we associate now with counseling.

While there is some usefulness in knowledge that comes from the world, there is no knowledge necessary for Christian counseling outside of the Scripture. Yes, we can know much more about how the body functions from general knowledge – but it can tell us little about how the soul functions. It can tell us nothing about the most important relationship a person has, the relationship with Christ.

The Bible makes the Christian competent. Our English translations struggle with the Greek word here. Perfect here means complete, competent, meeting the design specifications. The Bible is what makes the Christian competent in Christian ministry.

The Example for Us 为我们作的榜样(24-25 节) (v.24-25)

 Paul is an example for us. He models what it means to suffer (v.24) and to serve (v.25).

The suffering and serving is aimed at making God’s Word more fully known. This has two aspects that are important for us. We are to spread the Word to more people. We are to be sure that people know more of what the Word says.

The Explanation to Us 向我们作的解释(26-27 节) (v.26-27) 

Christ indwells His church. The people of God are the new temple. This was a mystery to the Old Testament saints. We, you and I, are the living stones becoming the dwelling place of God. Each person you deal with is either a possible future living stone through conversion or is presently part of that habitation.

Why does this matter? Because it is the core of our hope. At the core of Biblical counseling is not just coping skills. It is teaching your counselee to live in the present mess in view of our future glory. This is part of the meaning of life. This is not merely an escape into a vague, illusionary luminous light of a dimly understood future existence. It is the brilliant, presently illuminating

Do you see the goal that is established for Christian ministry including counseling? Our goal is to present everyone mature in Christ. So this is an important question for you. Is your counseling working to present people mature in Christ?

Biblical counseling in the market place, in the professional setting, will seek to be a gateway, a doorway that opens God’s kingdom for unbelieving people to become “in Christ”. Then they have started on the journey to maturity.

Biblical counseling in the church, in the pastoral setting, will seek to helppeople become who God has said they are. It is working to Christian maturity. In China, this is often expressed in terms of Christian wholeness.

God does not divorce the means from the end. If this is our goal, then there is a God-ordained means to that goal. It is word ministry. It is speaking ministry. It is warning and teaching. It is done with spiritual wisdom. It is truth spoken in love. 11Foundations of Biblical Counseling

But God also establishes the content of speaking – “Him we proclaim.” Christ is at the center of what we say. We have insights. We have principles. We have commands. We have who we are and what we are to do. But the ultimate message and goal in all Christian ministry is to bring people into a loving and living relationship with Christ. We are bringing people to Christ.

Now, I want to draw a line for us. Christian counseling that is merely helping people cope with the hardships of life without connecting people to Christ is doing mercy ministry. It is OK. It is like handing out clothes or giving a meal to the homeless. It is a point of contact. But if that is all we are doing, then we are at best merely providing a social service that alleviates mercy. But it is not Christian ministry.

We are struggling in the hard work of glorifying God through our ministry.God is working in and through us to strengthen and sustain us in that struggle.

Through Christ-centered counseling, people will be brought to greater maturity.

The Center of Christian Knowledge (v.1-5) 基督徒知识的中心 (第 1-5 节)

Through Christian counseling’s use of the truths of Christ’s person and work, people will be able to understand true wisdom and reject false wisdoms.

A Worthy Purpose 一个满有价值的目标(第 1-2 节) (v.1-2)

Here is how that struggle worked out with Paul – he was involved with people inface-to-face ministry and in prayer.

A Glorious Person 一个满有荣耀的人(第 2-3 节) (v.2-3)

He is working to bring about a full and practical knowledge of Christ so that they are encouraged, unified and confident in the troubles surrounding them.

A Dangerous Problem 一个充满危险的问题(第 4 节) (v.4)

But there are people who will try to persuade them differently. I want to pause hereand think about this a bit:

There are people who attempt to argue against the centrality of Christ inall things, particularly in Christian meaning, ministry and maturity.

These people present persuasive arguments for their case. The argumentsmay be:

Philosophi  cal Argued from a world view that challenges the truth of the Bible Scientific Materialistic arguments using scientific data. In the counseling field this is often done using a medical model. Religious Arguments that use other texts of Scripture or theological constructs to counter the truth of Christ’s centrality Narratives Arguments from people’s stories that put you in a position to be arguing against the experience of people. Rhetorical Arguments using cleverly constructed logic to counter clearly stated truths.

These arguments are deceptive and will attempt to delude (deceive, cheat, mislead, dupe, con) God’s people.

6 Therefore, as you received Christ Jesus the Lord, so walk in him, 7 rooted and built up in him and established in the faith, just as you were taught, abounding in thanksgiving.

Why is this so? Because Christ is the one who brings us all that it means to be Christians.

Through Christian counseling, people will come to live according to who they are in Christ and what Christ has done for them.

Avoid False Substitutes(v.8) 避免虚假的替代品(8节 ) (代替品有真假之分?)

We are in danger if we accept false substitutes that are not accord with Christ. He is he criteria. He is the standard by which all religious systems, ideas, philosophies, psychologies, sciences and cultures are to be measured. In counseling people, our models and methods must all be measured against the person and work of Christ if it is going to be truly Christian.

Accept Christ’s Description of You (v.9-10)接受基督对你的描述(9-10 节)

So, we are to help people accept and live out their identity in Christ. The Spirit through the Word tells us who we are. He tells us what has been done for us, in us and will be completed in us over our lives. Our old selves and the world system tries to give us a different identity.

For example, we should help people who struggle with afflictions not to “be” their affliction. Help people to affirm, “I have bi-polar, not I am bi-polar.” Teach them to say, “ I am one of God’s children who in this world with all its fallenness and curse, struggle with ”. We do not say, “I am migraine.” This reminds us that who we are is to be lived out even when we struggle with issues.

We are to help people believe in what Christ has done for them and is doing in them. At no point can the issue they are struggling with be used to deny either the saving or transforming work the Spirit is doing in their lives through the Word of God.

Through Christian counseling, people will come to live according to who they are in Christ and what Christ has done for them.

The reality the Bible describes is simply true . The universe, the world, people are as the Bible says they are, whether they believe it or not. This is a great strength for Christian counselors. We can lean across to people and actually speak truth in love. So do you?

This humbles us as we realize several important ideas:对下面几点的认识会使我们虚己:

There is no Christian triumphalism. We are not pretending that in this life we have solution to every issue of life. We do not (and no one does) have a full and final solution in this life. We simply have to learn to live pleasing to God even when our situation cannot be changed.

Christian counseling is about a Person. Yes, there are practical modalities and methods to help people be pleasing to God in the midst of the mess. But we are to counsel in reference to Christ – to whether people believe and bow to the Lord.

We do offer real hope and real help. The Bible tells us that we are to live now in view of heaven, of the new creation that has begun at the resurrection of Christ and will be brought to fullness in the new heavens and new earth. Then, all struggle, all sorrow, all sickness, all affliction, all fallenness, all that we suffer under in this life will be brought to an end. Then, o then, will Christ be all and in all for the glory of God the Father。
